Droid X Users Can do this easily
Droid X users (don't know about the rest ???) can just push and hold the icon you would like to replace (in my case... the default Text Icon is being replaced with GoSMS Pro) and a "Add to Dock" window will pop up... select the program icon you would like to replace the existing icon you held down and you're done!
